Gestão de conflitos, comportamentos de comprometimento e de cidadania organizacional em contexto educativo: contributos para a formulação de um modelo concetual

Abstract


Objetivo: propor um modelo concetual para analisar a inter-relação entre a gestão construtiva de conflitos, o comprometimento organizacional e os comportamentos de cidadania organizacional em instituições de ensino superior. O modelo proposto pretende ainda considerar, neste processo de articulação, a incorporação das variáveis sociodemográficas e profissionais na relação com os três constructos.

Metodologia: privilegia-se a metodologia quantitativa através da aplicação de um inquérito por questionário. Para testar o modelo proposto e as hipóteses que lhe estão inerentes, recorrer-se-á ao modelo de equações estruturais.

Resultados: os resultados centrar-se-ão na confirmação, ou infirmação, das hipóteses formuladas através do modelo proposto.

Originalidade e valor: face à escassez de estudos científicos que incorporam a sistematização dos três constructos num mesmo modelo, contribui para a formulação de uma nova visão, assente numa perspetiva inter-relacional sobre o fenómeno a estudar em contexto educativo, clarificando a sua verdadeira natureza multidimensional e multidisciplinar.

Implicações práticas: pretende apoiar a formulação de estratégias de gestão por parte dos responsáveis das instituições educativas, assentes numa abordagem múltipla, relacional e reflexiva. Ao contribuir para aprofundar a compreensão sobre a gestão construtiva de conflitos, o comprometimento organizacional e os comportamentos de cidadania organizacional, enquanto processos de desenvolvimento das organizações, auxilia a implementação de sistemas de gestão coerentemente articulados com as atitudes comportamentais no e perante o trabalho.

Title: "Conflict management, commitment behaviors and organizational citizenship in an educational context: contributions to the formulation of a conceptual model"

Abstract

Purpose: To propose a conceptual model to analyze the interrelationship between constructive conflict management, organizational commitment and organizational citizenship behaviors in higher education institutions. The proposed model also intends to consider, in this articulation process, the incorporation and influence of sociodemographic and professional variables.

Methodology: To test the proposed model and its inherent hypotheses, it is planned to conduct a quantitative study by applying a survey to professionals of higher education institutions. For data analysis we will use the structural equation modeling technique.

Results: The results will focus on confirming, or confirming, the hypotheses formulated through the proposed model.

Originality and value: It aims to support the formulation of management strategies by those responsible for educational institutions, based on a multiple, relational and reflective approach. By helping to deepen understanding of constructive conflict management, organizational commitment and organizational citizenship behaviors as organizational development processes, it helps to implement management systems coherently articulated with behavioral attitudes at and before work.
